Zusammenfassung
In einer durch Flexibilität und Eigenverantwortung geprägten Arbeitswelt wachsen die Anforderungen an Beschäftigte, ihre Arbeitsbedingungen selbst mitzugestalten, z. B. indem sie selbst ihre Arbeitsaufgaben strukturieren müssen. Wenig untersucht ist dabei, wie kompetent, Beschäftigte darin sind, ihre Arbeitsbedingungen so zu gestalten, dass sie effektiv, motiviert und ohne gesundheitliche Beeinträchtigungen arbeiten können. Dieser Beitrag stellt das Konzept der Arbeitsgestaltungskompetenz vor. Die Ergebnisse des BMBF-Projektes EngAGE zeigen, dass hohe Gestaltungsanforderungen im Hinblick auf die eigene Arbeit zu Beeinträchtigungen von Beschäftigten führen können, wenn diese sich durch die Gestaltungsanforderungen überfordert fühlen oder im Ergebnis eine ungünstige Arbeitsgestaltung erfolgt. Hohe Arbeitsgestaltungskompetenzen können dem entgegenwirken, da sie mit geringeren Stressoren, geringerer psychischer Belastung und höherer Motivation zusammenhängen.
