Zusammenfassung
Erklärungen von Beschäftigungschancen und Karrieren beziehen sich in der deutschsprachigen Sozialstrukturanalyse nach wie vor weitaus häufiger auf überbetriebliche Institutionen als auf die Struktur und Dynamik von Arbeitsorganisationen. Empirische Diagnosen einer „Verbetrieblichung“ von Beschäftigungsbedingungen in Deutschland erhöhen jedoch die Notwendigkeit, sich systematisch mit der betrieblichen Strukturierung von Erwerbsverläufen und daraus resultierender sozialer Ungleichheit zu befassen. Vor dem Hintergrund aktueller Prozesse organisationalen Wandels und vorliegender empirischer Studien wird vorgeschlagen, neben den gut etablierten, auf betriebliche Positionsstrukturen bezogenen Modellen der strukturalistischen Arbeitsmarktforschung analytische Perspektiven zu stärken, die die Strategiefähigkeit von Betrieben, das Handeln und die sozialen Beziehungen von Organisationsmitgliedern sowie die kulturelle Einbettung betrieblicher Personalpraktiken betonen.
Abstract
Stratification research in Germany tends to explain employment opportunities and careers of persons with reference to societal institutions rather than with reference to the structure and dynamics of work organizations. Yet, there is empirical evidence that the role of firms for employment conditions in Germany is growing. This evidence underlines the necessity to systematically ininvestigate firm-induced social inequality and the structuration of working lives by firms. Taking into account current processes of organizational change and existing empirical studies, the paper suggests strengthening analytical approaches that complement the well-established research focus of structuralist mobility research on positional systems and structures of jobs. These alternative approaches emphasize the capacity of firms for strategic action, the relevance of social relations among staff members and the cultural dimension of employment practices in firms.
Résumé
Pour expliquer les chances d’emploi et les carrières, les travaux d’analyse des structures sociales de langue allemande se référent aujourd’hui encore beaucoup plus souvent aux institutions encadrant l’activité des entreprises qu’à la structure et à la dynamique des organisations de travail. Le constat empirique d’une „autonomisation“ des entreprises en matière de conditions d’emploi en Allemagne accroît toutefois la nécessité d’étudier de façon systématique la structuration par l’entreprise des parcours professionnels et les inégalités sociales qui en résultent. Face aux processus de changement organisationnel actuels et à l’état de la recherche empirique, nous proposons de donner plus de poids aux perspectives analytiques qui, à côté des modèles bien établis de la sociologie de l’emploi structuraliste fondés sur les structures de positions dans l’entreprise, mettent l’accent sur la capacité stratégique des entreprises, sur l’action et les relations sociales des membres des organisations ainsi que sur l’inscription des pratiques de gestion du personnel des entreprises dans le contexte culturel.
